Relationships Are an Indispensable Variable in the Education Equation!

Recently, I have heard many very smart people trash such ideas as “personalized learning” and “digital learning.” While I have great respect for all of you, I ask you to consider the question, “what if you are wrong?”

Just because “Education Reformers” who are attacking public education are misusing these concepts does not mean they are bad ideas! Clearly, education reformers are wrong to think that the future of public education will be realized by kids working independently on computers, going their own way, and not needing the help of teachers. Anyone who thinks that would be a good thing and would increase the quality of education our children receive does not know much about working with children.

Those of us who have worked closely with children, especially kids as young as 5 and 6, know that relationships matter more than anything. And make no mistake, relationships are every bit as important to preteens and teenagers. Think back on the kids with whom you had the most success and it will almost always be the students with whom you had the best relationships. Also, think back on those times when you were successful in your own endeavors. More often than not, in those special times in our lives, we were working closely with a favorite teacher, boss, or mentor.

When working with children of any age, not only do relationships matter, they are paramount. Relationships are an indispensable variable in the education equation.

“De-personalized learning” is what kids are getting, now, and it is tragic.

Every year, young children who arrive for their first day of school and who are starting at a disadvantage are placed in a race with other students in their classroom. It is a race in which these children are totally unprepared to compete. When they begin falling behind, we act surprised when they give up on themselves, stop trying, begin acting out, and maybe even drop out of school before graduating.

In the hands of qualified teachers whose minds and hearts are open to new ideas, “personalized learning” can be a powerful strategy. When a child is beginning from his or her own unique starting point on an “academic preparedness continuum” and is being given the time he or she needs, the child will begin to learn and will progress at his or her own best speed. As kids begin to discover that they can learn, they will gain confidence and gradually increase the pace at which they learn. Once kids discover that they can learn, successfully, learning becomes fun!

It is my belief what children need is learning of the most “personalized” kind, from capable and qualified teachers with whom they feel a close, personal connection and who have at their disposal the most sophisticated tools and resources.

Dissing “digital learning” is another example of educators reacting with Pavlovian predictability to neutral names and labels that have become pejorative words and phrases. Just because reformers over-value digital tools does not reduce their potential as tools for capable teachers. And, the fact that they undervalue teachers and the relationships between teachers and students creates a real opportunity for those of us who are against high-stakes testing, privatization, charter schools and vouchers.

It creates an opportunity to demonstrate how effective public schools will be when they employ an education process or model that:

• Optimizes the power of positive relationships between teachers and students;

• Pulls parents into the equation as partners in the education of their sons and daughters;

• Identifies an appropriate starting point for students based upon where they are on an academic preparedness continuum when they arrive at our door for their first day of school;

• Tailors an academic plan to meet the unique requirements of each student, in conjunction with academic standards;

• Expects students to learn as much as they are able at their own best speed;

• Expects teachers to give each child the time and attention they need to learn as much as they are able;

• Expects teachers to help kids learn from mistakes even when it takes multiple attempts and then celebrate each success like the special achievement it is.

• Equips teachers and students with the best tools and resources available, including cutting edge digital tools and learning technology; and,

• Expects students to achieve a sufficient level of mastery of subject matter that they can apply what they have learned in the real world and where nothing less is acceptable.

With such a model, public schools will outperform charter schools and other experimental classrooms at every level.

Champions and heroes of public education, at every level, are asked to take a step back so that your passion does not overshadow your wisdom. The job of public school educators is not to blame poverty and segregation for the failure of so many of our disadvantaged children. Rather it is to accept responsibility by acknowledging that what we are doing does not work for everyone and not giving up until we find a solution that will work.

Public school educators have been blamed for so long for the problems in public education that they will not listen to just anyone. It is for that reason that the champions of public education whom teachers have come to admire and respect are in the best position to influence public school educators at every level. Having the respect of teachers comes with certain responsibilities the most important of which is to provide positive leadership.

I have applied all that I have learned from over thirty years of organizational development and leadership experience to examine and strive to understand all that I witnessed during the 10 years in which I worked as a substitute teacher for an urban public school district. My objective, initially, was to understand why so many children are failing and I very quickly realized that I also needed to understand why some children manage to succeed in spite of all of the disadvantages they face. Once I felt I had a solid understanding, I began applying the skills I developed while working with my clients as an organizational development and leadership consultant.

I was guided by an axiom from operations management that said “if a process continues to produce unacceptable outcomes no matter how hard people work or how qualified they are, then the process is flawed and should be replaced or reinvented. In almost every instance, giving hard working people a process that works proved to be empowering and led to unprecedented success.

In every project the objective and methodology was the same. Apply the principles of systems’ thinking, organizational development, and positive leadership to clearly identify mission and purpose and then design a process that is tasked, structured, and resourced to produce the outcomes my clients were seeking. The outcome of my effort with respect to education was a process or model designed to empower teachers and meet the needs of all students, even the disadvantaged children.

It’s all about the kids!

An Open Letter to President and Mrs. Obama

Dear President and Mrs. Obama:

While the election of Donald Trump has created great uncertainty for the poor and minorities, there is no uncertainty about the impact Vice President-elect Mike Pence and Betsy DeVos will have on public schools and our nation’s most vulnerable children. If ever we needed powerful champions for American public schools, their students, and communities we need it now.

During your eight years in office, your administration had very little impact on public education. Disappointing, I know, but the facts are indisputable that millions of American children are struggling in school. Once you leave the White House, however, you will be perfectly positioned to lead public education through a transformation. All that is required is that you open your hearts and minds to a new way of thinking about the reasons why so many of our children are failing and what we can do about it.

Think about what is happening in our public schools in urban and rural communities all over the U.S. The numbers are staggering. In just two school districts in Fort Wayne, Indiana, more than 7,000 students in grades 3 through 8 are unable to pass both math and language arts components of the 2016 ISTEP+ exams (Indiana’s version of high stakes testing). While seventy to eighty percent of African-American children are among that population, that total also includes white and other minority students.

These children are not just statistics; they are living, breathing boys and girls with names and fading dreams. Multiply that total by the number of struggling urban and rural school districts in the U.S. and we are talking about millions of children. This is a national tragedy of unprecedented breadth and scope. That the percentage of children who pass both exams actually drops when they reach middle school is evidence that the longer we allow this reality to persist, the further behind these children will fall.

While many students do excel in public schools, the overwhelming majority of the students who are struggling will leave school without the skills necessary to give them choices about what to do with their lives. They will return to the communities into which they were born and will begin producing a whole new generation of children who are destined to fail in school and are doomed to live in poverty, just as their parents and grandparents have done. Many will end up in prison or die an early, violent death. This is not an exaggeration, it is incontrovertible fact.

This tragedy in public education exists because both education reformers and public school educators are wrong in their assertions about the cause of these failures and what to do about them. While public school teachers and administrators defend public education in spite of compelling evidence that the needs of disadvantaged children are not being met, education reformers promote the privatization of our schools through the use of charter schools and vouchers so that parents can use tax dollars to pay for their children to attend charter schools and other private schools.

The fallacy in this latter approach is that education reformers are doing nothing to help the public schools that are being abandoned. It is as if they have decided to help the children they can and let the rest fend for themselves. We cannot permit public education to become triage where we pick and choose to whom we will offer the opportunity for a quality education without which the American Dream cannot exist.

How many failing children does it take before we declare the evidence to be compelling? Only a fortunate few of these young people will find a good job on which they can support their families, contribute to American enterprise, and pay their fair share of taxes. The rest will continue to be an economic burden to taxpayers and a social burden on their communities and justice systems. The fact that these Americans are perceived as a burden is the single greatest factor in the chasm that divides the American people. It is this reality that solidifies the anger and resentment in the hearts of so many Americans and allows them to justify their prejudices and, in some cases, their bigotry. Donald Trump’s election is proof positive.

There is a simple axiom in business that if a system or process consistently fails to produce acceptable outcomes, no matter how hard people are working, then the system is flawed. Clearly, the educational process at work in our schools is flawed. In almost any other venue, leadership would promptly replace the flawed process with one that can and will produce the desired outcomes. Educators are not trained, however, to step back and examine what they do systematically. In public education, educators and reformers are entrenched in a ferocious battle over all of the wrong things and we keep making the same mistakes and enduring the same unacceptable outcomes.

Every once in a while, throughout history, there have been voices crying out in the wilderness with new ideas that changed the world. The Achievement Gap is an Outcome the American Educational Process Is Structured to Produce! – Part 1

This is the first of a four-part series of posts addressing the challenge of eliminating, once and for all, the performance gap that exists between African-American students, other minority students and their white classmates.

There was a great article written by Jamie Utt entitled “5 Things Well-Meaning White Educators Should Consider If They Really Want to Close the Achievement Gap” published at his website at www.changefromwithin.org.

Although all of the points in the article are on target, two sentences stand out to me.

The first:

“Let’s be honest: Public education was created to serve as an entry point for lower-to-middle-wealth White people into the American middle class (by preparing White students for success in industry and farming).”

And, the second:

“And simply put, when our schools have been set up to serve Whites while excluding all but a few people of Color, it makes sense that White people are far more likely to have an advanced education.”

The article goes on to present five things that we need to do. While all of them make perfect sense, and from a policy perspective should be at the forefront of our strategizing, none of them are things public school teachers can do for their students, irrespective of color, who arrived in their classrooms this morning, and every morning thereafter.

The article closed with the quote from legal scholar, Randall Robinson:

“No nation can enslave a race of people for hundreds of years, set them free bedraggled and penniless, pit them without assistance in a hostile environment, against privileged victimizers, and then reasonably expect the gap between the heirs of the two groups to narrow. Lines begun parallel and left alone, can never touch.”

I want to draw attention to eleven words from this quote, minus one. These words portray exactly what has been taking place in American classrooms, for as long as any of us can remember and these are the very things that keep blacks, other minorities, and poor whites from getting the kind of education that they need if they are to have any hope of competing equally and effectively in 21st Century American society. Those words are:

“. . . pit them without assistance in a hostile environment, against privileged . . . .”

You will note that I purposely left off the word “victimizers” for reasons that I hope will become clear, shortly, to those of you who are reading these words. These remaining ten words describe the educational process at work in schools all over the U.S., public or private.

We spend an inordinate amount of our time and energy agonizing about things that we are powerless to change and then behave as if we are powerless to do anything until our government or some other greater power, usually undefined, has solved the big picture.

The truth, if only we will allow ourselves to believe, is that we are not powerless and we need not feel hopeless.

The hostile environment so eloquently described by Randall Robinson is an educational process in which African-American students and other disadvantaged children are pitted, not against Robinson’s “victimizers” but rather against children, reared by educated if not affluent parents, who arrive for their first day of school primed, prepared and motivated to be successful. The academic performance of disadvantaged children is then measured against the performance of classmates with whom successful competition is highly improbable.

The result is a glaring performance gap that is the inevitable outcome that the American educational process is structured to produce. It is an educational process the structure of which is very much subject to our will if only we will accept responsibility for its reinvention. This reinvention does not require an act of Congress or a state legislature. Every school corporation in America has the authority to restructure the process to produce the outcomes we so desperately need.

In the next segment of this series, before we focus in on things we have the power to do on our own, we will spend some time reviewing the long list of things we fret about, historically.
