There is a need for transformational change in public education, but do we have the will?

If you are teacher, do you see anything on the horizon that gives you reason to expect the daily stress you endure will be lessened and the success of students will be assured?

Recent studies have found that American classrooms can place teachers under stress; often debilitating stress. This is not news. Teachers and their most capable leaders have known this for decades. If non teachers would spend just one day in the classroom of a Kindergarten, first, or second grade teacher, with more students with which any one teacher should be required to deal—students with wide disparity in academic preparedness—they would experience real stress; from the first bell to the last, each and every day.

We could say the same thing about the desired academic achievement of students. Every meaningful measure of academic achievement conducted over the past few decades has demonstrated that children of color, with economic disadvantages, and for whom English is a second language, struggle. How we justify ignoring this data for so long is difficult to understand.

Like all the challenges facing public education, stress and low achievement are symptoms of dysfunction and obsolescence; it is systemic.

As a teacher, you cannot change public education in America from your classroom. Just doing your job requires more than most people outside the field of education can imagine. Systemic changes to public education in America, however, cannot happen without your individual and collective advocacy. Your unions and associations can be powerful forces to drive positive change, but it is never enough to register complaints and protests. Instead, be a powerful advocate for a positive, new idea.

If you are a principal, you lack the authority to act unilaterally even if you had a solution yet you, too, can be a positive advocate for change. Seek support from your colleagues and from your professional associations on a state-wide or national scale. Complaints and protest are the tactics of the powerless, however, even for administrators. What we need from principals and administrators is for them to rally around a positive solution to the challenges facing our public schools and urge their districts to act.

Superintendents for school corporations and school districts have a clearly defined responsibility to provide the highest possible quality of education to the children within their district’s boundaries. If you are fortunate to lead an affluent school district with historically high achievement, you may feel confident that a quality education is exactly what each of your students receives. You also know that not all your colleagues and their school corporations are so fortunate.

Teachers, administrators, and school boards have not come forward with an alternative approach that can transform public education in America and neither have policy makers and state legislators. They have not found a solution because they are not looking outside the boundaries of conventional wisdom. And, no, school choice and charter schools are not the answer. Charter schools are a diversion that distracts us from what should be our primary focus. We must find a new, comprehensive, and integrated process that works for every child, whatever their unique requirements, and supports rather than impedes the efforts of every teacher.  We need all educators and public officials to open their minds to the possibility of a better way. Then, we need educators, at every level, to use their individual and collective power as positive advocates to fight for that solution.

Superintendents of community school districts with multiple schools and thousands of students who struggle must become more than just advocates for change. They have an obligation to be powerful, positive leaders in relentless pursuit of success for their kids. These superintendents and school boards know that the teachers of your struggling schools are no less qualified or capable than their colleagues in high performing schools. Further, you know that few if any of the innovative methodologies, technologies or curricula you have employed have made sustainable progress.

Sustainable, transformative change must commence with an acknowledgement that what we have been doing for decades will not work no matter how hard we ask teachers to work or how many new and innovative ideas we employ. Putting new wine in old wineskins will not produce the quality education process that our children, their communities, and our society so desperately need.

This education model has been crafted to place teachers and students in an environment in which they can thrive and with a process focused on success. Have no illusions, however, that teaching will be easy. Teaching children is challenging work and this model will not alter that reality. If you are a superintendent, consider implementing the model in one of your low performing schools. What do you have to lose? Students in those schools have been struggling for years. If you are principal, strive to enlist support from some of you colleagues and present an action plan to your superintendent. If you are a teacher talk about the model with your colleagues and then approach your principals.

Please make time to read the model. Are the struggling students of your schools and community not worth an hour or less of your time?  

Finally, if you are a parent and you like what you read, share it with everyone you know. Proceed as if the lives of your sons and daughters depend on it because, indeed, they do.

Teachers Are Many Things All of which Are Essential!

When we greet a five- or six-year old boy or girl on their first day of school this is a point of embarkation on a twelve- to thirteen-year journey to adulthood. The mission of teachers is to help prepare these young people to be citizens of a participatory democracy. Teachers are essential to the fulfillment of that purpose and can be replaced by neither technology nor less qualified, lower paid staff.

The job of teachers is to help our students build a portfolio of knowledge and skills so they will have choices for what they want to do with their lives to find joy and meaning. We want our young people to be able to provide for and create wealth for themselves and their families and we want them to add value to society. More than anything we do, relationships will be key to our students’ success and development, in every way.

When children arrive at our door on their first day of school they may be at the single most vulnerable period of their lives. These unique little human beings are a precious creatures—truly our society’s most important asset and it will be on their backs that the future of society will be borne.

We must greet every child who arrives at our school as an individual with the potential to accomplish important things. Their welfare should be at the top of every single one of our nation’s priority lists. Possibly, one of our students may grow up to be President of the United States, become a brain surgeon, a research scientist who will find the cure to cancer, a lawyer, architect, teacher, professor, nurse, entrepreneur, public safety officer, elected official, sales professional , manager, supervisor or the best electrician, cosmetologist, auto mechanic, custodian, plumber, certified nursing assistant, or small business owner in their community. It is not for us to decide what they will grow up to be.

Our job as educators is to help them discover who they can be and then teach, coach, mentor, guide, cheer for them, sometimes push, and always support them along their unique developmental path. We must help them identify their talents, abilities, and interests so that they can begin to create their own dreams and become the best versions of themselves. During this time, we must avoid passing judgment on their choices. We must embrace the idea that every job, done well, adds an element of beauty to the world. We must refrain from making arbitrary decisions such as that all students must prepare for a four-year degree.

Public school teachers must convince their students, through our daily words, actions, the expressions on our faces, and the tone of our voices that we consider helping them develop their potential to be our mission in life. We must make them feel loved, and respected, and we must smile at them at every opportunity. Remind yourself how you feel when greeted by a warm smile from someone you know. Think of it as relentless affirmation.

We want our students to become good citizens who understand their responsibilities as members of a participatory democracy. We want them to understand the cogent issues of their time and to make thoughtful decisions. We want them to be able to think for themselves and not be swayed by charlatans, whatever their doctrine.

It is our objective that our students will become imaginative and creative adults able think exponentially, outside the boundaries of conventional wisdom (outside the box). They must understand that the world is changing at an ever-faster pace and that we all must adapt. We must help them understand that the solutions to the challenges facing society, at any given point in history, will not be found by dredging up strategies and tactics of the past, other than the lessons we have learned from them. Today’s problems are often the consequences of policies past, policies that have grown obsolete and are no longer in sync in a dynamic world. The young men and women our students will grow up to become, must be prepared to find new and innovative solutions as the 21st Century unfolds.

Our children must learn that the only way to protect their own rights is to protect the rights of others whether freedom of speech; religion; or protection from the abuses of the powerful, whether from the public or private sectors. They must understand how vital it is that they exercise their right to vote.

We want these young people to understand history in hopes that they might learn from our mistakes and successes as a society, much like we all must learn from our experiences, including classroom assignments and quizzes. We want to remind them of the adage that “if we are not falling down once in a while, we are not really skiing.” We must teach them that success is a process of doing just that, of learning from both our successful and disappointing outcomes. We all must learn how to master that process of success and a vital part of that process is not being threatened by the success of others. We must celebrate our own successes and those of the people around us. It is success that gives us the confidence to face new and bigger challenges. When our students become discouraged, as all will do, we must be there to encourage them not to give up. They must learn that the process of success is fused with persistence and determination.

When teachers get discouraged, as all will do at some point along the way, they must be able to depend on their leaders—their principals and administrators—to encourage them not to give up. Teachers must also be able to depend on one another for more than just negotiating for better deal, as important as that may be. They must be able to work together as a profession to drive change when they are confronted, daily, with a process that does not work for all their students.

We want our kids to understand the social sciences so that they might grasp at least a wisp of understanding of human nature; whether with respect to individuals or within the context of families, organizations, communities. and societies.

We want them to understand the natural sciences and that the forces of the natural world that are greater than us; that we must view such natural phenomena as climate and other environmental changes as components of an interdependent, evolving universe rather than view the natural world from within the context of narrow and shallow minds. We want them to be able to understand that a single winter storm does not refute the evidence of global warming and that a clean environment is not bad for business. Our children must learn to be stewards of all things in nature. They will need all of their creativity to find solutions for the 10 billion people with whom they will share the planet; billions for whom the policies of the past will be insufficient.

Our students must learn to appreciate and be able to express themselves through the arts, which have proven to be the signature of civilization. Arts also help us develop our imaginations and creativity and thus expand our views of the world. We want our students to learn that the ability to recognize the need for and embrace paradigm shifts is as essential to the development of the individual human mind as it is to the evolution of human society.

It is equally vital that our children have healthy lifestyles for both their minds and bodies. Helping children develop their mental and emotional health is one of the most important outcomes of an effective education process and the work of its teachers. A healthy sense of self is a function of the quality of our relationships with other people. Teachers and their personal relationship with each child are an essential variable in the growth and development of young minds, bodies, and egos.

How often have we heard that “it takes a community to raise a child?” Parenting may be the most challenging of callings, especially in times such as these. We believe the best outcomes for our nation’s children will flow from the partnership between parents and teachers. It serves no one’s interests, however, to pass judgment on parents who may be struggling to raise children and provide for their families. Even when parents are derelict in their duties, no one benefits from the neglect or victimization of innocent children?

For those of you who believe that these things about which we have spoken are, indeed, what teachers must be doing for their students, it should be obvious that the education process in place today does not render these things possible.

Our education process is an archaic structure that is designed to process children as if they are widgets being fed through a machine like commodities. It is also a process that sets both teachers and students up for failure. Because the education process has not worked for so many children for so long it leaves the American people to do what human beings have so often done; look for simple answers to complex problems and for someone to blame.

Teachers must acknowledge, both individually and collectively, that no one else can see what they see, every single day. They are the only people who can possibly understand why the system has grown dysfunctional and what we can do to fix it. What teachers cannot do, however, is view the entire education process from inside their classrooms and nor can principals view it from within their buildings any more than any of us can view our entire planet from our own back yards.

What public school educators need is a little help from an outsider like me who unknowingly found himself walking in their shoes, observing what they see. The difference is that, as I walked in their footsteps, I saw their world through lenses colored by different training and experience. I observed a dysfunctional process that is public education through the mind of one trained to apply the principles of systems thinking, organizational development, and positive leadership to replacing systems that do not an cannot work with systems that will.

What I cannot do, however, is rally teachers around a positive solution to the challenges of public education, I can only give them a positive solution around which to rally. I can only urge them to consider that the powerful advocacy of their collective will around a positive new idea will be infinitely more effective than all the complaints, protests, rally’s, and collective bargaining strategies laid end-to-end. I would ask all of you to consider that the best way to regain the respect and support of the taxpaying public is to give them a solution that works for their children. I’m not suggesting that teachers not strike, when necessary, rather that they consider that such actions are only responses to symptoms, not etiologies.

I challenge teachers to consider The Hawkins Model, an education model designed and structured to do everything teachers need to do for their students. I challenge them to abandon our decades-long tradition of teachers pushing an entire classroom of children down an arbitrary path and replace it with an education model that helps children progress along a path tailored to meet their unique needs. I also challenge their principals and administrators to join them in the implementation of an adaptive education process guided by a student’s interests, aptitudes, motivation, and achievements resulting from a progression of successes.

Please do, as some of your colleagues have done, and take the time to examine my education model not in search of reasons why it will not work rather while striving to understand what it would be like to go to work everyday in a place where you truly can make a difference in the lives of each of your students.

More Questions for Administrators, Policy Makers, and Teachers

It is not unusual to hear public school teachers express concern that all the recognition and celebration is directed to “high-achieving students.” Rarely is attention paid to the students who worked hard to receive a lesser grade and many teachers question why the effort of the latter group is not acknowledged and celebrated.

It is a tragedy that so many children go through school without ever having their accomplishments celebrated; the last thing they need, however, is a “participation trophy.” The tragedy is not that we never celebrate the accomplishments of low-performing students rather that they rarely have accomplishments worthy of celebration.

This raises the question, why are we content to preserve an education process that produces such disparate results?

Just because a student does not understand a lesson the first time through, does not mean they are incapable of learning and understanding. It just means they need more time and they need an education process that allows teachers to adapt what they do to respond to a student’s unique needs. Rarely do we give kids an opportunity to keep working until they learn. On the few occasions that we find a way to give kids the extra time to learn, it is because we found a way to circumvent the education process not because the malleability of the process gave us the freedom to innovate.

The current education process is structured like a competition that assumes that all kids are on a level playing field. It rewards the students who learn the most the fastest. Even worse, it requires that we grade kids on how much they have learned in an arbitrary timeframe and then record that score next to their name. Worst of all, we push the students onward without the prerequisite knowledge they will need to be successful on subsequent lessons, not to mention as adult citizens of a participatory democracy.

We go to great lengths to help a student qualify for graduation even though they are unable to perform at the level expected of them with reference to academic standards. It is as if having a piece of parchment that says they qualify for graduation will excuse them when they are unable to qualify for or do a job; when they apply for college admission or seek enlistment in the Armed Services.

What does a young man or woman do when they are unable to obtain and keep a decent job or pursue other meaningful opportunities because they lack the basic skills required to make a place for themselves in mainstream society? If these young adults are black or other minorities the challenges they face are often insurmountable and they are left at the mercy of discrimination. We wonder why so many find themselves in prison or are the victims of an early, violent death. We wonder why so many of them live in poverty and produce new generations of children with needs for which our education process is unequipped to meet.

We shake our heads in bewilderment when so many American voters seem willing to believe anything said by the leaders of whatever political point of view to which they are loyal. Do we not see the connection that we have sent millions of young men and women out into society without the knowledge and skills necessary to evaluate the critical issues of the day and to think independently?

Public school educators seem unable to understand that the motivation of education reformers, as poorly conceived as their solutions might be, is a result of their dissatisfaction with public education and the quality of high school graduates. They are dissatisfied customers seeking to replace their supplier.

The existing education process restricts our teachers’ ability to give students the close personal relationships they need to be healthy, both emotionally and intellectually. The process does not permit teachers to formally assess each student’s level of academic preparedness and, then, design a learning path to meet their unique needs. It does not allow teachers to give students the time and attention they need to learn. It does not give kids however many attempts they need to be able to demonstrate that they understand. The education process is not set up to help kids learn as much as they are able at their own best pace. It does not help them learn well enough that they can apply what they have learned in real-life situations.

Rather than seeking ways to help teachers deal with the stress and frustration of teaching a classroom of kids who have lost hope, have stopped trying, and have begun acting out, why don’t we address the root causes of both the frustration of our teachers and our students’ lost hope. We do not because it is difficult if not impossible for people to stop and look at the big picture when they are immersed in what they are doing; when they are, as the old saying goes, “up to their necks in a swamp full of alligators.”

Low-performing students, particularly the disadvantaged, have become a norm in public education, particularly in racially and economically diverse communities. While I believe most public school teachers and administrators believe that these kids can learn, one must wonder how many teachers and administrators have come to believe this is the best we can expect.

What educators must do is find a vantage point from which they can see the entire education process, as an integral whole, and then ask themselves whether they are doing what they should be doing. The fact that our classrooms, grade-levels, and the way we organize teachers and students has been in place for generations does not mean it is the only way to do what we do.

We should be asking:

• “Does the education process exist to drive our purpose or should our mission drive the education process?”

• “Does the education process exist to serve children and their teachers or are teachers and their students expected to sacrifice their wants, needs, personalities, and unique capabilities in conformance with the structure or process?” and, finally;

• “Are academic standards a representative guideline of what we think kids need to know in order to have meaningful choices in life, or is it both a road map and time table of how students should get from point A to Z, no matter what their individual potential, capabilities, and interests?”

My challenge to public school teachers, administrators, and policy makers is to believe that designing and creating an education model that can be molded around teachers and students is a simple human-engineering project no different than designing any other production process. All it requires is that we open our hearts and minds to the belief that there is a better way to do what we do and the faith and hope that it can be found just beyond the boundaries of conventional wisdom.

I offer my education model, as an example, of an education process that enables teachers to develop and master their craft for the sole purpose of helping every child develop their God-given potential.

Who is @melhawk46 and What Is His Agenda?

After a brief respite to spend time with my four grandchildren, it is back to work.

In response to my last blog post, Twitter user and educator, @thenerdyteacher, reacted negatively to some of the points I made in the article. He wrote:

“If you wanted to say it was something learned at school because of the system that accepts “C” as good enough, that would be one thing. Teachers do not teach mediocrity. They push students to do their best.”

And, of course he is correct, teachers do not set a goal for their students to be mediocre. They do their best to help their students do their best, to the extent the education process allows.

It occurred to me that @thenerdyteacher had not been a part of an ongoing conversation I have been having with educators, on Twitter. Had he been involved, he would know that expressing concern that “the system accepts a C as good enough” is exactly my point; a point I have been making for over five years. I would add, “the system also accepts Ds and Fs.”

For the record, I believe teachers are unsung American heroes and that blaming them for the problems in public education is like blaming soldiers for the war they were asked to fight. The problems in public education are not the teachers, rather they are the result of an education process that has grown obsolete. The education process at work in American public schools impedes rather than enhances the ability of teachers to respond to the unique needs of their students.

Ask yourself a simple question. Did someone sit down and design the education process (the process by which we teach students in our schools, today) because it was perceived to be the best way to teach our children or, did it evolve over time?

If it evolved over time, why not reinvent the process so that it is specifically designed to provide the best way to teach our society’s children in this 21st Century? The education process is no different than any other service-delivery or production process. It is a logical construct created to produce certain outcomes. Just because the existing process has been in place for decades does not mean it cannot be changed.

In case you are wondering, I am categorically opposed to the education reform movement with its focus on “Choice.” I believe the education reform movement places the future of public education and community schools at grave risk, making it imperative that we go back to the drawing board and reinvent our obsolete education process as if the future of our society depends on it; because it does.

Charter schools are not the solution to preparing millions of American children for leading our nation through the challenges the balance of this 21st Century will present for two fundamental reasons. The first is that most charter schools rely on the same education process used in the public schools they are intended to replace and, routinely, prove incapable of outperforming those schools. Moving kids to a different building with different teachers changes nothing. Different teachers and facilities are not the solution; what matters is what we do in those buildings—what matters is how we teach.

The second reason is that simple logistics make it impossible for charter schools to fulfill their “professed” promise that they will ensure the highest possible quality of education for all children. We cannot solve the problems of millions of children with a handful of charter schools, scattered here and there, serving a few hundred students at a time. We already have school buildings in every community in the U.S., full of students, and staffed with teachers trained in our best colleges and universities. This is where the challenges lie, and it is with those same teachers and in those same buildings that they must be met.

It is my assertion that no child should be allowed to fail. Our colleague, @thenerdyteacher, commented that “Failure is good for students as they learn new things.” I choose to distinguish between failure and mistakes and I believe our colleague would concur. We all make mistakes and we all experience disappointing outcomes. These are not failures and do not become a failure until we throw up our hands in defeat and stop trying. When teachers are required, by the education process, to record an F or other low score and move a class on to the next lesson, knowing there are students who are not ready, the system is forcing them to accept failure or less than a student’s best.

For these students, this is not an isolated event rather one that will be repeated lesson after lesson, semester after semester, and year after year. The longer it goes on the more improbable the odds that these kids will ever overcome their disadvantage. Kids are learning, but they are not learning the correct lessons; they are not learning how to create success for themselves.

Teachers do their best to help kids learn from their mistakes. At the end of a lesson, teachers take as much time as they can to help students who are struggling and are not ready to move on to the next lesson, but that only works when the number of struggling students is small. When the percentage of struggling students in a teacher’s classroom grows to 25, 50, 75 percent or more, the amount of time the education process gives teachers to help these kids is insufficient. There is no policy that tells teachers not to help these students, but circumstances often make it impossible. The pressure to move kids down the path established by academic standards is relentless. This arbitrary schedule is created, not to serve the best interests of our students, but to serve organizational efficiency and administrative convenience.

None of this is the fault of public school teachers and administrators but they are the only people in a position to do anything about it.

State legislators do not understand it and the powerful forces that influence them understand it even less. If we wait for people outside the field of public education to solve the problem, nothing will happen. It is only when we accept responsibility for a problem that we begin to acquire the power to change it. It is time for public school educators to accept responsibility, not for the blame, but for finding a solution. And, yes, I understand that this is easier said than done and this is where I come in. Whether what I am offering is an end-solution or a catalyst, it has been motivated by nothing other than the interests of our nation’s children, their teachers, schools, and communities.

If they are to learn at their optimal level, what students need is an model built on the essential variables of the education equation =

Warm, nurturing relationships with teachers for a sustained period
+ they need to start with what they know
+ they need our patient attention to give them sufficient time to learn from their mistakes
+ they need to build on their successes
+ they need the support of their parents.

Garnering the support of parents is a challenge and not something over which teachers have direct control. Providing the first four of the essential variables in the education equation, however, creates the best opportunity to pull parents into the process as partners, sharing responsibility for the education of their children. Success is contagious even for those sitting on the sidelines.

The existing education process does not ensure that teachers have the time and environment to form those important, sustained relationships; it does not ensure that we begin teaching each child at the unique point on the academic preparedness continuum where we find them when they arrive at our door; it does not make giving students as much time as they need to learn from their mistakes an over-riding priority; it does not allow all students to build on their success because one cannot build on success until one begins to experience it; and, the education process does not make parental support a priority and is not designed to facilitate the formation of such relationships.

Teachers do the best they can to make these things happen despite the education process but both teachers and their students deserve more. What teachers, students, and parents deserve and what school corporations must be compelled to do is provide an education process that is designed to facilitate the education equation. They require a process that is molded around the work that teachers, students, and parents must do together, much in the way the cockpit of an airplane is molded around the needs of a pilot.

I understand that many teachers reading this post are proud of the work they have done and of the success of their students and they should be proud. It took sustained effort to achieve that success within the context of a process that does not make it easy.

What teachers across the spectrum of public education must be willing to acknowledge, however, is the process does not work for every child, for every teacher, and in every school. And, if it does not work for every child it is not good enough. Every child counts or none of them count.

What all public-school educators must do is be willing to step back and think about how you would structure the education process if you were starting from scratch. Over the past dozen years, that is what I have been doing by applying my experience working with kids, leading people and organizations, finding innovative solutions, and applying what I learned over my ten years as a substitute teacher. I simply went back to the drawing board.

It may seem arrogant to say it, but I believe everything I have done and learned over the last 50 years has prepared me for this purpose: to change the way we teach children in order to ensure that every child learns as much as they are able, at their own best pace rather than an arbitrary schedule, and are driven by their own unique interests and potential.

I ask you to take the time to think about a new model designed to support teachers and students as they go about their important work. I am also asking for help in finding at least one superintendent willing to test my model in one of his or her district’s struggling elementary schools. The outcomes in these schools have not changed in years and they are unacceptable. That means we must try something other than what we have always done. For those who would like to have a better understanding of why I believe I am uniquely qualified to introduce a new education model, I offer the short bio, below.

After a career that included: a summer running a churchyard playground and game room on Germantown Avenue in Philadelphia, in 1966, for the purpose of keeping teens and preteens away from gang recruiters; 9 years as a juvenile probation officer working with a similar population of kids; thirty years in organizational leadership positions and as an independent consultant, I left my consulting business to pursue a lifelong dream of writing books.

During a ten-year period from 2002 through 2011, during which I wrote 3 books, I worked as a substitute teacher for my local public-school district. This was the same district my three kids had attended.

During this same period, and up to present day, I also administer the Armed Services Vocational Aptitude Battery (ASVAB) to potential enlistees in the Armed Services and, also, to high school students as part a Career Exploration Program developed by the U.S. Department of Defense. I have Masters’ degrees in both Education (psychology) and Public Affairs (public management).

Among my specialties as an organization executive and as a consultant had been to help organizations address their dissatisfaction with the unacceptable outcomes of their production and service-delivery processes. I did this by conducting an organizational assessment and then applying the principles of systems thinking, positive leadership, and operations management to reinvent the process to produce the desired outcomes. My work was guided by a simple axiom I have observed in operations management that:

“If a process continues to produce disappointing outcomes no matter how hard people work or how qualified they are, then the process is flawed and must be replaced or reinvented.”

In her book, The Flat World and Education: How America’s Commitment to Equity Will Determine our Future (2010) Linda Darling-Hammond made a similar point:

“A business world maxim holds that ‘every organization is perfectly structured to get the results it gets.’ A corollary is that substantially different results require organizational redesign, not just incentives for staff to try harder with traditional constraints.”

It is time to go back to the drawing board and reinvent the education process to ensure the success of every child.

What I proceeded to do, first, in my book, Reinventing Education Hope, and the American Dream: the Challenge for Twenty-first Century America (2013), and in my blog Education, Hope, and the American Dream, and through tweets and other forms of communication is clarify the mission or purpose of education; identify the key variables in the education equation; and, then design an education model that insures that every child receives the time, relationships, and support they need to learn as much as they are able, at their own best pace. No child should be pushed ahead to keep up with classmates and neither is it acceptable to ask other students to slow down and wait for classmates to catch up to them.

My book is now over five years old and I have learned a great deal since then, thanks to the many professional educators with whom I have had the opportunity to converse. I am working on an updated version to incorporate what I have learned, and to alter things I wrote, then, that I no longer believe to be true. I am striving to complete the book before the end of the summer.

The latter provides the logical foundation for the model and an overview of the other findings and conclusions from the book. Quadrilateral Pegs through the Round Holes of Public Education

Participating in the dialogue between teachers, principals, superintendents, and other players in our public schools has been enlightening and inspiring on the one hand and frustrating and discouraging on the other. It is wonderful to know there are so many amazing men and women who have dedicated themselves to teach our nation’s children. It is heartbreaking, however, to see how so many seem to be unaware that they are being asked to do one of the most important and most challenging jobs in the world in an environment that has not been significantly altered in at least a half century and clearly has not been adapted to meet the needs of 21st Century children.

It has been a struggle to find an analogy that resonates with teachers, principals, and superintendents so they can see what it looks like to observe them at work, from afar. I know that many consider me an outsider because I have not been trained as a professional teacher, making it easy for them to make light of my education model. My perspective is unique, however, and merits the attention of our nation’s public school policy makers, leaders, and classroom teachers. I am speaking as an advocate for public education and for American public-school teachers and school administrators, not as an adversary. I consider public school teachers to be unsung American heroes and I’m asking you to open your minds to a new idea.

As a student, I have earned two masters’ degrees, one in psychology and the other in public management. On my own I have been a student of leadership for over forty-five years and have written a book to share what I’ve learned about the power of positive leadership. Also, I have been a student “systems thinking” since reading Peter Senge’s book The Fifth Discipline: The Art and Practice of the Learning Organization, when it was first published in 1990.

I have had an opportunity to both participate in and observe what happens in public school classrooms from the perspective of a substitute teacher over a period of ten years. I have worked with some of my communities most challenging children as a juvenile probation officer for the first nine years of my career. I have spent 30 years of my career in organizational leadership and consulting where I designed from scratch or reinvented service delivery and other processes to produce acceptable outcomes for the customers of my organizations or for my clients’ organizations. I have both taught and counseled CEOs, managers, and supervisors how to be effective positive leaders of their organizations and its people. I have been both the designer and instructor of multiple employee training programs.

What I have witnessed as an observer of the public schools of my community are dedicated, hard-working professional men and women, giving their hearts and souls to their students in a system and structure that has not been significantly altered since I started school in the fall of 1951.

If you can imagine, even for a moment, what our nation’s system of highways would look like—given the number of automobiles and trucks on the roads, today—if neither President Eisenhower, in 1956, nor any of his successors had envisioned America’s interstate highway system, you will have an idea of how our public school classrooms and the education process at work within those classrooms look to me, observing from afar.

We are asking good people to educate our nation’s incredibly diverse population of students on the education equivalent of Route 66. These kids are the future men and women who must be prepared to lead our nation through the unprecedented and unimaginable challenges the balance of the 21st Century will present. Think about the diversity of American public-school students. They represent every color of the human rainbow, speak innumerable languages, come from families both fractured and whole from every corner of the planet, and with a range of backgrounds with respect to relative affluence and academic preparedness that is as cavernous as America is wide.

Public school educators are striving to do their absolute best for students in an environment in which they are without the support of our federal and many of our state governments and are under attack from education reformers with their focus on “school choice.” These reformers and the politicians who are influenced by them are destroying our public schools and the communities those schools were built to serve. As I have written on so many occasions, a handful of charter schools serving a few hundred students at a time, even if they were innovative, will never meet the needs of the millions of American children on whom our nation’s future depends. These charter schools that are being funded with revenue siphoned from the coffers that were meant to support our public schools and rely on the same obsolete education process used in the public schools they were intended to replace.

We already have school buildings in communities throughout the U.S., staffed with the best teachers our colleges and universities can produce, and filled with kids. This is where the problem exists and where its challenges must be met. We just need to change the way we teach these kids and the way we support both teachers and students as they go about their essential work.

There have been many innovations in public education in recent decades, but they and other incremental changes will be no more effective within the context of an obsolete education process than repaving the highways of the 1950s would be in meeting today’s transportation needs. It is the education process or system that is obsolete.

Over the past few years, I have worked to build an education model that I believe will put both teachers and students in a position to be successful. It is a model that was designed from scratch to be molded around the relationship between teachers and students, enabling all to perform at their optimal level.

I am seeking a superintendent of a public-school district willing to test my education model in one of its underperforming elementary schools. You know the numbers and, therefore, that what you have been doing has not altered the bottom line with respect to student performance in any meaningful way. Why not consider a novel approach?

We often blame poverty, discrimination, and segregation as the reasons why these children fail. The reality is that when we ignore the unique requirements of our students and try to push their quadrilateral pegs through the round holes of public education we are the ones who discriminate. What we are doing has not worked for the last sixty-five years and it will not work for the next sixty-five years. When we let them fail we render them defenseless against discrimination.

Our goal must be to arm these young people with the skills and knowledge they need to be impervious in the face of prejudice and discrimination and to ensure that they have meaningful choices. We can only accomplish this goal if we transform public education in America.

“Something Incredible is Waiting to be Known!”

Recently, Chuck Canady (@chuckcanady) tweeted a quote from Carl Sagan, who said, “Somewhere, something incredible is waiting to be known.”

I believe something incredible is waiting to be known and it will happen within the next 10 to 13 years. The incredible event we will witness, will be that every single student who walks across a stage to collect their high school diploma, will have received: a quality education; will have a portfolio of skills that will enable them to have choices about how to find joy and meaning in their lives and to provide for their families; will have sufficient knowledge and understanding to participate in their own governance as citizens of a democratic society; and, will have gained a sufficient understanding of the important issues facing our planet and its people to make informed choices. They will also be able to add value to our society rather than be dependent on it.

If we began this fall, implementing an education model focused on success, relationships, giving kids time to learn, and eliminating even the idea of failure, in thirteen years every one of that first group of five and six-year-olds would be ready to graduate. I believe these young people will alter the job market by injecting millions of people, who formerly were destined to be poor, into the market to become taxpayers and strengthen the economic health of society. This will create revenues that will help society address the issues of replacing our nation’s crumbling infrastructure, end our dependence on fossil fuels, and address the consequences of climate change. We can only hope that this new group of young Americans will help us narrow the differences between us so that we can work together.

If we start, this fall with all K-5 kids, we will immediately begin to see magic happen in the classroom as relationships blossom and little brains begin to work. The older students in this group will present a challenge, but we will begin to see a real difference when they graduate in the next 7 to 12 years. From that point on, every single child will have never known anything other than a school environment in which they can be as successful as any of their classmates. And, no, we are not saying everyone will learn as much and advance as far because all of us have different potentials. What it will mean is that more people will fulfill their potential which almost always results in the discovery that they have far more potential than they ever imagined.

These young Americans will be the most diverse group of American citizens in the history of our nation and will begin to erode the deeply-entrenched racism that has plagued our nation for generations? We see it all the time. The attitudes of people who have never known a person from another race, religion, or nationality will gradually begin to change when they find themselves working side-by-side with them. The more diverse our neighborhoods, the more children of diverse backgrounds will play together in their neighborhoods and sit next to one another in a classroom.

I believe these new generations who will spill out of our systems of private and public schools, year after year, will have grown more tolerant of the differences between human beings. They will have learned that, like the color of our hair and eyes, the color of our skin is nothing more than a different shade of beauty. They will have seen more mixed-racial and multi-cultural relationships and families, more multi-racial children, more alternate lifestyles. This will help us move closer to a reality in which everyone can be accepted for who they are.

Because citizens will be growing more tolerant of the differences in people they will be learning that what we see on the surface of the people in our lives, like the color of our skin, is not the measure of a man or woman. Our hope is that they will become less afraid of people who look, talk, and worship differently than themselves. Because they will feel less threatened, they will be less prone to resort to violence to settle disputes between people, nations, and religions.

We cannot legislate an end to the prejudices in the hearts of mankind, but we can begin to transform a society to one in which minorities are no longer defenseless against discrimination and in which it is more difficult for others to justify those prejudices. It will be more difficult to justify their prejudices because they know these people. We will no longer be separate and apart.

They will be the generation, who because of their education and employability, will witness the shrinking and eventual elimination of poverty and illiteracy in this country.

They will have sufficient knowledge, understanding and wisdom to see that the policies of the past—whether conservative or liberal, democrat or republican—are not able to provide solutions to the new and yet unimagined challenges of the future. They will know that, as we progress into the mid to late decades of this 21st Century, that we will be challenged to seek new solutions that work for every man, woman, or child in every conceivable corner of the planet Earth.

All these incredible things will have happened because we will have replaced an obsolete education process with a new model for teaching children. It will be a model that focuses on building and sustaining positive relationships between teachers and students, teachers and parents, and between students and their peers.

It will be model that recognizes the extraordinary diversity of people and thus will be prepared to deal with what will, initially, be great disparity with respect to academic preparedness, motivation to learn, and parental support. It will be a model that gives every student that special relationship with a teacher that many of us recall with such fondness when we think back on our favorite teacher. Unlike the rest of us, this new generation will have enjoyed the security and benefit of such relationships for more than a single school year.

Through this recognition, the model will enable us to treat every student as a unique individual with a different starting point on the academic preparedness continuum, with a different pace of learning, with unique skills and talents, and with different dreams to fulfill. Each child will be on a tailored academic path that will give them more time to learn if they need it and more freedom to burst ahead to ever higher levels of academic exploration when they feel inspired; even if it means teachers must rush to keep up. No child will be judged against the performance of his or her classmates.

It will be an education model that recognizes that the power of the peer group, in this world of almost unlimited access to social media, will be stronger than ever. The structure of the model will create small communities of children who will remain together for a sufficient length of time that they will bond with one another and look out for one another. We will be working to create an environment in which, if they must disappoint someone, our children will choose to disappoint their peers rather than their teachers and parents with whom they feel closer than ever. They will be developing the strength of character to be the best version of themselves, regardless of what others think.

Because the relationships between students, teachers and parents will be stronger and long-lasting, we will be able to focus on the whole child; helping them develop their unique talents and interests, learn the self-discipline that is necessary to enjoy success; and develop a healthy self-esteem strong enough to endure the challenges of an increasingly more complex world where the rate of change will out pace anything adults of present day have experienced.

Finally, our children will learn that success is a process where learning from mistakes and building on one success after another, and will eliminate even the idea of failure. Our children will be internalizing the idea that success is a process in which there are only different velocities of learning. Gaining this understanding also helps human beings develop an abundance mentality and learn that win-win solutions and outcomes are by far the best solutions and outcomes.

Children will be learning that losing a competition in which they have given their best effort is only a loss within the context of such competitions and does nothing to diminish their self-esteem, their worth as a child of creation, or the meaning in their lives. None of us will win every time no matter how talented or brilliant we may be. We will be learning, instead, that because we strive to do our best we are winners in life, no matter the outcomes in small episodes of life. We will view those disappointing outcomes as wonderful opportunities to learn and grow.

This vision is every bit as achievable as exploration of space or phenomenal advances in science and technology. All it requires is a willingness on the part of educators and policy makers to open their hearts and minds to a new way of thinking about how we teach our children, and to challenge their assumptions about how we organize, structure and support teachers and students within our schools and classrooms. If a process does not allow an optimal level of learning, growth and development, then it is time for change.

The elegance of the model is that it is just a point of embarkation; that it empowers teachers and administrators to be continually reinventing the education process to meet the ever-changing needs of their students, communities and society. Who knows where the future may take us but if we remain focused on putting teachers in a position to teach and students in a position to learn it will be a great adventure of discovery.

Time: An Essential Variable in the Education Equation

In recent posts we have talked much about the critical role relationships play in learning. Strong, nurturing, enduring relationships between teachers and students is one of the essential variables of the education equation. If parents can be pulled into the relationship as partners, sharing responsibility for the education of their children, the students’ probability of success will soar.

One of the other essential variables in the education equation is time. Not just time by itself, but time and our patient attention. In most school settings; whether public schools, private, parochial, or charter schools; the education process is structured around arbitrary schedules of time. This is not surprising because everything human beings do is done within the context of time. Not all things are meant to be on a predetermined schedule, however.

If you have ever been a part of a child’s life from birth to adulthood, you know that each child is unique and learns at their own pace. The human brain, particularly a child’s brain, is a remarkable thing, possibly the most remarkable thing in all creation. A child’s brain is programmed to learn; it is like a sponge that soaks up the world around it. While science has determined that there is a clear developmental path through which children grow and mature, the variance in rates of childhood development can be great. If your eldest child walks at 12 months and speaks in sentences by 18 months, there is no reason to be concerned when you second child takes a first step at 13 months and says only a few words at one-and-a-half. The only thing that matters is that the important bases are touched and that once a skill is acquired the child can utilize it, effectively.

When children arrive for their first day of school, we see much the same pattern. Some are already reading by that monumental first day but many of their new classmates are not. Some know their letters and numbers, others may know colors and shapes. Where they fall with respect to an academic preparedness continuum is determined by the unique characteristics of their individual lives and genetic capability. Not only do they have varying starting points, some learn more quickly than others and their manner of learning may differ. Just like early childhood development, however, the bottom line is that they all can and will learn. The question is: How can we best help them learn?

Everything else changes beginning on that first day of school. No longer is the pace and direction of a child’s development determined by nature or a child’s interests and talents. Pace and direction are now guided by academic standards that are essentially an arbitrary determination of things educators believe children must learn if they are to enter adulthood with choices. When I suggest that the standards are arbitrary, I am not suggesting they have been poorly researched, rather that there is an underlying assumption that the standards and their accompanying timelines are appropriate for all “non-special needs students.” This assumption has a powerful influence on the academic success and failure of our students.

No longer is learning a natural and fun process that progresses at the child’s own pace. The first change with which children are confronted is that specific learning objectives have been identified and prioritized. The second change is that the specific learning objectives have also been correlated to a schedule that provides guidelines for the pace of learning. The expectation of teachers is that they guide their students down an academic path, as outlined by state standards and at a pace that conforms to what has been determined to be an acceptable rate of progress. Teachers have some latitude to help if the number of students who are getting off to a slow start is small. The larger the population of students who struggle and the older they get, however, the more problematic it becomes for teachers.

To gage how well students have progressed through the outline of academic standards, competency assessments have been developed. It turns out that the performance of students, on these assessments, has been determined to be an effective way to hold schools and teachers accountable for the performance of their students. Therefore, the process has come to be known as high-stakes testing.

The process begins to break down when individual students are unable to keep pace and we can be certain that learning is no longer fun for these children.

As it turns out, the two most essential variables of the education equation; which I have suggested are enduring relationships between teachers and students (not to mention parents) and that children are given however much time and patient attention they need to learn at their unique pace, are difficult to provide within the context of the current education process. The education process is comprised of two essential components. The first are the academic standards and schedules and their accompanying competency assessments; and, the second is the way teachers, classrooms, students, and resources are organized to achieve their purpose.

Think about the current education process as a conveyor belt designed to move kids along the path outlined by academic standards and that the speed with which it moves is an arbitrary schedule intended to correspond to the benchmarks placed along the path. The way we have organized teachers is that they ride along with their students as the conveyor belt moves toward its destination.

When we place a diverse population of children on that belt it appears to work well for many of our students. Other students, however, lack the skills (academic preparedness and pace of learning) that enable them to remain secure in their seats. Gradually, these children begin to fall off the belt and they lack the ability to climb back on, unassisted. Their teachers reach out to them and retrieve as many as they can, while others fall quickly out of reach. The students who have been retrieved still lack the skill necessary to hang on, however, so they fall off again and again.

Never are teachers able to retrieve all students who have fallen behind and the population of children who are failing at school grows, unrelentingly. These young people have fallen off the conveyor belt and they have no where to go other than to be swallowed up by a maelstrom of poverty and failure that plagues our society.

Until we abandon the conveyor belt as obsolete and replace it with an education process that is engineered to meet each child’s unique requirements, students will continue to fail no matter how hard our teachers work; even with innovative and sophisticated tools and methodologies that are being developed.

If, however, we utilize our imaginations, in combination with our education and experience, to design and construct a process around the way children learn, and that empowers both teachers and students, we can help each child receive the best education of which they are capable. A nice bonus will be the discovery that, in the right environment, most of our innovations with which we have been struggling will work.

“Street Smart” Translates to Every Other Kind of Smart!

When working with kids, outside of a classroom setting, their level of “street smart” is easy to recognize. What “street smart” tells us is that these kids can learn anything that is important to them. The fact that so many do not learn in school is because it is not important to them. If their families, from their own negative school experiences, do not value education we can be certain child will not. The operative question, therefore, is how do we make learning at school important to all our students?

The key is relationships but given how many people of color and other disadvantaged Americans are suspicious of teachers, especially white teachers, it is not easy to break through. This is particularly true when skeptical parents tell their kids, “don’t let the teachers treat you unfairly” and this is a common occurrence. As a juvenile probation officer almost every mother I spoke with expressed concern about their child being treated fairly at school. What I also discovered was that listening to them works better than talking, and if they feel they are being interrogated, they will clam up quickly. If I was patient and just engaged in a normal dialogue with them, they would become more forthcoming with info about themselves and their families.

For a white teacher with children of color, this is most true and I am confident that most teachers know this. It is so easy when we are busy, however, to revert to interrogation and giving orders. When they begin to learn that you have a genuine interest in hearing what they have to say—hearing their story—they become much more open. Nothing convinces them they are important to you better than paying attention to them.

The way we win the parents over is by winning their kids over. When they start talking to parents about their teacher as being nice, a parent or guardian’s natural curiosity becomes an ally.

Especially early, as teachers work to form relationships with new students, the kids will be quick to pass judgment on their teacher. It is ironic that so many teachers and parents think their children never listen to them. Whether or not they appear to be listening, I can assure you that they hear and see everything you say and do. And, when what you say does not jive with what you do, your integrity is diminished. You won’t know this, unfortunately, until you feel them pulling away from you, emotionally.

It is an oversimplification, I know, but things we wish to teach them in school are not important to them until they become convinced that they, the students, are important to us. I also learned that as suspicious as they may be, they hunger for closeness with adults. They will not open themselves to a teacher, however, until they begin to trust.

In the summer of 1966, in Philadelphia, I supervised a churchyard recreation program. The church sat on the border between the territories of two gangs and our purpose was to offer a sanctuary for kids—no gang recruiters allowed. All I did was play with the kids, ages 8 to 16, and listen to them, rarely offering advice, not that I had much advice to offer at age 20. My goal was to keep them coming and on any given day we would have between 15 to 30 kids on the grounds, some days even more. The only evidence that I was making a personal connection to them as individuals was 1) the fact they came every day, and 2) they began to share more intimate details about their lives.

The summer after my time in Philadelphia, I was in the Army, stationed in Maryland. I went back for a weekend, not knowing whether I would even be remembered. When I walked into the churchyard, the teenagers were aloof, at first, but the young kids charged me and dragged me to the ground. If you have ever been mauled by a litter of puppies, you can appreciate how I felt. Never had I felt more loved than I did wrestling under that pile of kids. The teens quickly came around, as well.

While I choose to believe that teachers care deeply about their students I do not believe enough of them take the time to listen to their students and then demonstrate that they care through their actions. Like anything else, we need to sell them on our commitment to their success. When we have accomplished that, parents become so much more accessible.

One more story, this one from my first year of subbing, and then I will get on with my point.

It had been 36 years since my summer in Philadelphia and almost 25 years from my last day as a probation officer when I subbed for a 3rd grade class. I had only been subbing for a few weeks After the first 20 minutes, I noticed a young black boy was following me around the classroom. When I gave a teacher a questioning glance she said, “he won’t stay in his seat. We can’t get him to listen to or do much of anything.” For the entire day, he was my shadow. He let me help him with his assignments; read to him; and, when we marched to art class, to lunch, or recess, he held my hand. Again, the teachers were astonished and told me he never let anyone get close to him.

I was only at that school for one day. One of the most difficult things about subbing is that you may never see the same kids again and rarely get an opportunity to build on even the smallest foundation of the occasional connections you make. To this day, I am ashamed to say that I did not stay in touch with that little boy, whether as a tutor, or “big brother,” or some other way. My only excuse was that, in addition to dealing with a couple of personal issues at the time, I was a rookie substitute teacher and was feeling overwhelmed by what I was experiencing, every day. I think of that child, often, and wonder how he is doing. He would be in his late twenties by now.

Back when I worked closely with kids I would have responded to this child’s need for affection, instinctively. In that summer in 1966, on Germantown Avenue, and when I began work as a juvenile probation officer a few years later, I learned far more from my kids than they learned from me. The most important lesson of all was that it is all about caring.

Teachers are just people and there are times when all are distracted by personal issues. Somehow, teachers must have sufficient strength of character and relentless commitment to their purpose, however, that they are able to set their personal issues aside when they walk into their school each morning. If you treat each student as if he or she is your number one priority; listen to them empathically and are able to convey through your words and actions that they are special, you gain a tremendous amount of leverage with respect to your ability to influence them in a positive way.

If you have any experience at all you know that you can never let up because they will test you almost every day, to reassure themselves that your concern for them is genuine. This lesson had quite an impact on me as a father and I think the lesson applies to teachers and parents, alike.

“It is every bit as important that we pass the tests our kids give us as it is that they pass the tests we give them.”

How often we pass their tests and demonstrate unconditional love and concern has a profound effect on our ability to make a difference in their lives. It is imperative that we not wait until they are 16 before we begin working to form the kind of connections that, truly, will transform lives. We need to recreate the education process so that its over-riding priority must be to help teachers form close, personal bonds with their students beginning on their first day of school. The structure must be engineered to support this purpose, time must be fully allocated, the ratio of teacher to student must be sufficient, and teachers and students must be allowed to remain together for more than just one school year.

From the first day a 5 or 6-year old child arrives at school, our focus must be to treat each boy and girl as a beautiful, unique child of creation. For some children it will be easy but there are some who will test us, severely. They are the children about whom my grandmother was referring when she told me that the “child who is the hardest to love is the one who needs it the most.”

Their first few weeks of school may the most important period of a child’s academic life. Making certain they feel special and are not being pushed beyond their cusp of knowledge and understanding must be our absolute priority. Thereafter, the education process must be a place where they feel special, where they discover that learning is a process they can master and where their successes are celebrated. The powerful self-esteem that comes from feeling special, combined with the confidence that they can create success for themselves will ensure that they will have choices in life; real choices.

The way our schools and classrooms are structured today and the misguided expectations we place on our students and teachers do not allow us to give our students what they need most. Nothing we can do, incrementally, will be enough. The process must be reinvented to fulfill its purpose. A process exists for no other purpose.

We can create a process that helps us provide our students with a solid foundation upon which they can build a future for themselves. What we discover is “street smart” translates to every other kind of “smart.” If we accomplish this for our students we will have also created a process that provides teachers with the sense of personal and professional fulfillment that comes when we help another human being create a life for themselves,

We have the power to create such a process. Time and children are being wasted while we tinker with this or that. Working together, educators like you and advocates like me have the power to reinvent the education process. All it takes is our imagination, courage, and determination to accept nothing less than the best for our students and nothing less than the best for ourselves.

While writing this post, today, I saw a tweet from and Jimmy Casas, an educator, (@casas_jimmy) who tweeted:

“Let’s not hide behind the standard line “I don’t have time.” We determine what we have time for & what we don’t. When something matters a great deal to us, let’s find a way to make it happen. . . .”

It fit perfectly with the theme of this post. It helps when the structure and process are created to focus on purpose. If our purpose is that all kids learn then the process makes providing that time its priority. The proper response is not “I don’t have time” rather it is “that’s what I’m here for!”

Embrace Change If You Want Something Better

This morning I retweeted and responded to three people whom I follow and respect who were independently talking about the same thing: changing what we do to get better results.

It began with Jimmy Casas @casas_jimmy who tweeted:

“Thought for the day: We need to stop saying educators hate change. Not true for most. They hate not having support, resources, & most importantly, time! Provide these three things & you’ll see most will embrace it. #culture”

My comment in my retweet was:

“They’re scarce because the current #educationprocess isn’t set up to provide them. Why not embrace #CHANGE to a model created [specifically] to give support, resources, & time for teachers and kids. These precious commodities don’t fall from the sky. We must reach for them.”

Within seconds, a tweet popped up on my screen from Bruce Van Horn @BruceVH who posted a great Meme saying:

“You must be willing to do something you have never done before to get to where you have never been before.”

And, again, seconds later, another tweet appeared, by Burton Brown, Sr. @BurtonBrown:

“Be Brave! Take off your clothes and put on some new ones. @DonnaReiners #quote”

The first thing that “popped” into my mind was my favorite motivational speaker of all time, Zig Ziglar, who once said:

“If you keep doin’ what you’ve been doin’ you’ll keep gettin’ what you’ve been gettin’!”

The most important issue on the American agenda is public education and the achievement gap between black students and their white classmates is the civil rights issue of our time, as is the achievement gap between white children and other disadvantaged students, many of whom are also minorities.

These children are failing by the millions and, contrary to the claims of education reformers, they are failing in spite of the heroic efforts of public school teachers.

Why is it so hard to recognize that we must change and put an end to a flawed education process that has produced multiple generations of American men and women who have always failed in school and have always been poor. These Americans produce whole new generations of children and send them off to school with little, if any, expectations that an education will provide a way out of the cycle of poverty and failure. These Americans have no reason to believe that the school experiences of their children will be any different than their own. For so many of these men and women, the American dream is a false promise; an illusion. It is the civil rights movement, unrealized.

Make no mistake, the burden of supporting this population of the poor and dependent, and especially black Americans, is the basis of the ever-deepening bitterness of millions of other Americans who resent having to support them. This generation’s-old pattern, they believe, justifies their prejudices and bigotry and, as much as anything else in American society, explains why so many people are so upset with life in America that they elected Donald Trump to be President of the United States.

Yes, I know how incredibly difficult it must be for the teachers in our most challenged public schools to stand up and proclaim that what they are being asked to do does not work when they know they are being blamed for the failures. We must move past talking about blame and begin talking about who will accept responsibility for change. If we wait for others do it for us, we may wait forever.

I also understand why so many teachers who teach in higher-performing schools feel the need to defend themselves against the attacks by reformers and resist their focus on “choice,” charter schools and vouchers.

Deep down in their hearts, many public school teachers know there is something horribly wrong when outcomes never seem to change no matter how hard they work or how many new ideas, methodologies and approaches they are asked to try. They also know that “choice,” charter schools, and vouchers are not the answer just as they know prejudices and bigotry are not the answer to our nation’s future.

If teachers and advocates for public education would only step back a few steps and look at the education process as an integral whole, they would see that it is a process that has grown obsolete. It is a process that not only fails to support teachers and students as they go about their important work, it impedes their efforts; it forces them to overcome one obstacle after another.

As has been so eloquently pointed out by Bruce Van Horn, Burton Brown, Sr., and Donna Reiner, the answer to your question, Jimmy Casas, is that the only way we can give teachers and students, especially disadvantaged students, the “support, resources, & most importantly, time” is to change the way we teach.

Michael J. Fox posted a meme some time ago, to which I have referred, often, and which many of you have communicated in your own words:

“If a child can’t learn the way we teach, maybe we should teach the way they learn.”

Teachers say all the time that “kids are more than test scores” and that an education must be more than teaching to a test; that we must teach creative thinking. The first and most important aspect of creative thinking or “thinking outside the box,” which I prefer to call “exponential thinking,” is to force ourselves to step back, far enough, that we can examine a system or process as an integral whole, challenge our fundamental assumptions about what we do and why, and begin to think about other ways we could go about doing whatever it is that we do. So that we are not just teaching to a test and can show that our kids are more than test scores.

I am not so arrogant that I believe that my education model is the only way we can change public education, no matter how confident I may be, but I do believe it will help educators undergo a paradigm shift and see the education process—the logical process through which we deliver a service to our nation’s children—in a new light. It will show you one way we could begin to do things differently and end the failure of so many of our nation’s precious children. If nothing, else, it should provide a catalyst that will #ignite your own imagination.

I also challenge black Americans and other minorities, and their advocates, to seize this opportunity to bring MLK Jr’s dream to life and make it part of a real American dream.

Challenging Assumptions in Public Education: Do Grades 1 Through 12 Really Make Sense?

Grades 1 through 12 have been around for as long as anyone can remember. One of the first assumptions we need to challenge is whether or not this is the best way to organize teachers and students in our schools and classrooms. Does the structure support our objectives as educators? Is it consistent with our purpose?

When we ask such questions, we must always take a moment to remind ourselves of our primary purpose because the way we organize our resources must support that purpose. It is amazing how many organizations discover, after asking such questions, that one’s purpose has evolved but the organizational structure has remained static.

In primary and secondary education, whether in public schools or private, our essential purpose as educators is to help students master the academic subject matter we have selected for them to the best of their ability.

Toward this purpose, individual states have established academic standards that designate what academic subject matter is to be presented, in what sequence, and at what age. These academic standards include clearly delineated check points along the academic path so that we can verify, through annual standardized testing, that the students are progressing on schedule.

Most educators would agree that the best way to achieve that purpose or objective is to:

• Create a warm, nurturing environment in which teachers and students are able to bond;

• Maintain the lowest possible ratio of teachers and students; and,

• Pull parents in as partners, sharing the responsibility for the education of their children.

What we strive to do is help each student learn the subject matter well enough that they can demonstrate mastery. Merriam-Webster’s Dictionary defines “to master” as:

“to learn (something) completely; to get the knowledge and skill that allows you to do, use, or understand (something) very well.”

It is important that we ask ourselves whether helping students achieve subject matter mastery is what we do.

I would assert that what we do, how the process is structured and how teachers and students are organized do not support our purpose. What teachers do, today, what they are asked to do, is something entirely different. Think about the way it works:

1. Academic material is presented to students in a series of lessons or modules that are to be presented in a specific sequence and at a given time in the academic calendar;

2. Teachers do their best to help students understand;

3. We give students opportunities to practice;

4. We attempt to help them learn from the mistakes they make;

5. We test them to assess how well they learned (mastered) the subject matter of each lesson;

6. We record outcomes in the gradebook, typically on the basis of an A to F grading scale; and,

7. We move the entire class on to the next lesson.

The breakdowns typically begin to occur at step #3 of the process. As much as they might like to spend more time helping struggling students learn from the mistakes they made on both practice assignments and assessments, teachers can do so only as long as it does not slow the class down.

While there is no expectation that teachers will spend extra time with struggling students, most recognize that the need exists and do their best to make time, even if it requires that they invite the student to stop in after school.

For even the most dedicated teachers, however, there is a limit to how much time they can give to each of the students who need extra help or tutoring. The reality is that the numbers are large and most kids who need that extra attention will not ask for it nor will they sacrifice their own time to get it.

So, teachers do the only thing they can do and that they are expected to do and that is move the class on to the next lesson, whether or not all of their students are ready. For the kids who struggle, the consequence of the choices teachers must make are significant and the students find themselves predetermined to continue their struggles and, ultimately, to fail. Eventually, failure becomes the inevitable outcome and the kids who were pushed ahead before they were ready begin to lose hope.

Given the way the process is designed and the way teachers and students are organized within individual classrooms it is incredibly difficult to avoid losing students who have given up on themselves.

The current structure also has an adverse impact on the quality of the bonds teachers are able to forge with their students. Some teachers are better at this than others and some students are more difficult to engage. The reader is asked to consider the adage, which I first heard from my grandmother, that

“The child who is hardest to love is the one who needs it the most.”

At the end of the school year, kids move on to other classrooms and unfamiliar teachers while teachers prepare to greet twenty to thirty new students, the majority of whom they have never met. Then, the entire process begins anew.

For many students, the special relationship many of us recall when we think back on our favorite teachers never happens. Of equal significance is that the number of parents who have bonded with their child’s teacher by the end of a school year will be fewer, still.

The structure of the Grade 1 through 12 model has been around for so long it has become granite-like. Few educators even think about it. It has become an unalterable given in our minds.

The truth is that the Grade 1 through 12 structure is nothing more than a logical construct that was once believed to be the most efficacious way to organize teachers and students within our brick and mortar classrooms. The physical structure of individual classrooms has been questioned somewhat more than “Grade 1 through 12” but it is still the predominant reality in public schools all over the nation and also in private and parochial schools.

There have been a few initiatives to alter the structure with an “open classroom” setting as one example but few have endured. Many times, such experiments were abandoned not so much because it was a bad idea rather because there were no corresponding changes to the expectations placed on teachers working in an open-classroom setting. As a result, there were no significant changes in outcomes.

We need to remind ourselves that just because an idea does not work the first time we try it does not mean it was a bad idea.
We need to consider alterations to both the physical environment and our expectations of teachers and students.

Consider this one idea. You are also encouraged to formulate an idea of your own.

Beginning with first grade, what if:

1. We were to cut two doors between adjacent classrooms in our school and ask the two teachers to work together as a team with the same 40 to 60 students?

2. We replaced classroom aides with an additional teacher to form a team of three teachers?

3. What if we kept those same 40 to 60 students together with that same team of three teachers for a five year period and stopped referring to classrooms as first grade, etc.?

4. What if we changed our expectations so that:

a. No student is permitted to move on to new subject matter until they are able to demonstrate mastery (85
percent) over the material?

b. No student is required to wait for their classmates to catch up before moving on to their next lesson?

c. Teachers are expected to make sure that every one of their students has bonded with at least one of member of
the teaching team?

d. Teachers are also expected to engage the parents of each of their students as partners in the educational
process?

e. And, we replaced annual, standardized competency exams with small quizzes given to verify subject-matter
mastery, one lesson at a time.

What we would have, after implementing such changes, would be an environment with close personal bonds between teachers, students, and parents and in which all students succeed, albeit at their own best speed. It would be a learning environment in which there is no failure and in which all students begin to gain confidence that not only can they learn but also that learning can be fun. We would also see that the speed with which kids learn would increase, steadily.

What a different world public education would be.

Seem impossible? The truth is that making such changes is a simple, human-engineering problem that private and public school districts could begin implementing at the beginning of the coming school year. Most important of all is that the outcomes that would result would be astonishing.
